Coaching for Founders

A founder’s greatest achievement may be building something that can continue without them.

After stepping back from full-time operational roles, I began working selectively with founders and chief executives. Much of this work focused on a recurring challenge: how to transform a founder-led business into a professionally managed institution.

From Founder to Institution Builders

In the early years, the founder is often the most important person in the company. They hold the relationships, knowledge, authority and urgency that keep the organisation moving. As the company grows, this concentration becomes dangerous. Every decision waits for the founder. Senior people stop taking ownership. The organisation remains busy but does not become independent. The founder then faces a difficult transition. They must move from being the centre of the system to becoming its architect. This means building leaders, establishing governance, creating processes and allowing others to make meaningful decisions. It also means accepting that the organisation may evolve in ways the founder did not personally design.

Areas of Conversation

Institutionalisation Creating the structures, systems and leadership required for the company to operate beyond the founder. StrategyClarifying where the organisation should focus, what it should stop doing and how its resources can be used more intelligently. Leadership Teams Building trust, accountability and genuine authority within the senior team. Boards and Investors Developing healthier relationships between founders, management teams, boards and shareholders. The Founder’s Own Transition Understanding the changing role of the founder and the emotional difficulty of letting go.

My Aproach

I do not begin with a fixed formula. Every founder has a different temperament. Every business has a different history, ownership structure and stage of development. I listen for what is being said and what is being avoided. Often, the visible business problem is connected to a less visible personal pattern: fear of losing control, difficulty trusting others, attachment to an old identity or unwillingness to have an uncomfortable conversation. Strategy and self-awareness therefore have to move together. The goal is not to remove the founder from the company prematurely. The goal is to give the founder freedom—to choose where their presence is truly valuable rather than remaining trapped in every operational detail.

I now take on a limited number of conversations and advisory relationships.
